That question lies at the heart of a new bystander training course now available at UAntwerp. This initiative has come about for a reason. Lien Smets, training officer from HR (DP&amp;O), explains why the training is particularly important right now.<\/strong><\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>Why was this training introduced?<\/strong><\/h2>\n\n\n\n<p>\u2018Not only recent events, but also <strong>research continues to show that inappropriate behaviour is widespread and can have a huge impact<\/strong> \u2013 not just on the victim, but also on the atmosphere in the workplace,\u2019 Smets explains. \u2018In hierarchical institutions like universities, the risks are even greater. Data from our own 2018 well-being survey confirmed we had to take action.\u2019<\/p>\n\n\n\n<p><strong>The bystander training is part of a broader initiative<\/strong>. Several departments \u2013 the Diversity &amp; Inclusion Team, Human Resources, the Health and Safety Department and the Antwerp Doctoral School \u2013 have all joined forces. <strong>Their goal? Such behaviour is even more painful and impactful when bystanders don\u2019t respond. And this creates a false sense of consensus,\u2019 says Smets. \u2018With this training, we aim to make staff aware of their role as bystanders and equip them with practical tools to take action.\u2019<\/p>\n\n\n\n<p>Smets adds: \u2018Inappropriate behaviour isn\u2019t always something spectacular. It\u2019s often about <strong>micro-aggressions or exclusion<\/strong>, for example someone consistently left out of lunch invitations or repeatedly ignored during meetings. Various situations are discussed in small groups, with room to exchange perspectives. The training session also deals with the barriers that prevent people from stepping in, like fear of standing out, shyness, group pressure or hierarchical dynamics.<\/p>\n\n\n\n<p>Lien Smets goes on: \u2018We work with the <strong>four D\u2019s<\/strong>: <strong>Distract, Delay, Delegate and Direct<\/strong>. Not everyone feels comfortable intervening in the moment. And that\u2019s okay. Even offering support afterwards or involving someone else can make a real difference.&#8217;<\/p>\n\n\n\n<p><strong>The four D\u2019s:<\/strong><\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Distract:<\/strong> deflect or redirect the situation<\/li>\n\n\n\n<li><strong>Delay:<\/strong> respond afterwards, e.g. by offering support<\/li>\n\n\n\n<li><strong>Delegate:<\/strong> involve someone in a position of authority<\/li>\n\n\n\n<li><strong>Direct:<\/strong> address the behaviour in a respectful way<\/li>\n<\/ul>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>What do participants think?<\/strong><\/h2>\n\n\n\n<p>The first five pilot sessions \u2013 for ZAP, ATP and PhD students \u2013 received <strong>positive feedback<\/strong>. Participants appreciated the safe environment, relatable situations, and especially the practical applicability of the strategies. Reactions included:<\/p>\n\n\n\n<p><em>\u2018I need to pay more attention to how others experience certain behaviour. That has broadened my perspective.\u2019<\/em><\/p>\n\n\n\n<p>\u2018<em>Now I realise that responding can also happen afterwards. That takes the pressure off.\u2019<\/em><\/p>\n\n\n\n<p>\u2018Ev<em>en small gestures of support can make a difference to someone experiencing something difficult.\u2019<\/em><\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>Learning to intervene: practical steps<\/strong><\/h2>\n\n\n\n<p><strong>Miep Demuynck,<\/strong> communications officer at the Faculty of Pharmaceutical, Biomedical and Veterinary Sciences, followed the active bystander training course for ATP. What stood out most for her? \u2019<strong>That you can <em>always<\/em> do something<\/strong>. Even just making eye contact with the victim or asking how they\u2019re doing.\u2019<\/p>\n\n\n\n<p>The training gave her four <strong>concrete strategies for responding to inappropriate behaviou<\/strong>r. \u2018These really give you clear guidance. It\u2019s more important to first acknowledge the situation and create space for dialogue afterwards.\u2019<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Recognising discomfort<\/strong><\/h3>\n\n\n\n<p>What Miep most takes away from the training is the importance of recognising discomfort \u2013 in yourself or others. \u2018<strong>If something doesn\u2019t feel right, it\u2019s always worth talking about it, even afterwards<\/strong>. That insight changed how I look at things.\u2019<\/p>\n\n\n\n<p>She recommends the training wholeheartedly: \u2018You don\u2019t need to be an expert to make a difference. What matters is learning to see where you can play a role, in a way that feels suitable for you. I think we all become stronger because of it.\u2019<\/p>\n\n\n\n<p>Just like Miep, <strong>Margo Annemans<\/strong>, professor at the Faculty of Design Sciences in the interior architecture programme (specialising in design for health and well-being and inclusive design) also found the ZAP training valuable. <\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u2019In my classes, I focus a lot on social issues. Activating students, encouraging them to reflect on their impact \u2013 that\u2019s such a vital part. That\u2019s why I found it important to feel more confident when discussing sensitive topics.\u2019<\/p>\n<\/blockquote>\n\n\n\n<p>Trained as both an engineer-architect and an anthropologist, Margo\u2019s work explores how culture, design and environments influence users\u2019 well-being. \u2019S<strong>ometimes I ask myself: how far can or should I go? How do I foster openness without creating tension?<\/strong> The training provided useful insights on this.\u2019<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Handling sensitivities<\/strong><\/h3>\n\n\n\n<p>Margo noticed varying opinions on what is considered acceptable. \u2018<strong>What some see as harmless \u2013 like telling off-colour jokes in a lab \u2013 can be hurtful to others.<\/strong> Just because it\u2019s what\u2019s often done, doesn\u2019t give anyone a free pass. The training showed how important it is to create space for nuance and be mindful of each person\u2019s experience, even if they don\u2019t immediately speak up.\u2019<\/p>\n\n\n\n<p>What stood out the most to her? \u2018<strong>That you can <em>always<\/em> respond afterwards. Even if you didn\u2019t dare in the moment. <\/strong>Just asking someone: \u201cI noticed something \u2013 how did that feel for you?\u2019\u2019 can already help.\u2019 Margo also highlighted the need for practical exercises. \u2018T<strong>heory is one thing, but real-life reactions require courage and awareness.<\/strong> Role-plays could be a great addition \u2013 not just discussing what you should do, but experiencing what you actually do. That makes all the difference.\u2019<\/p>\n\n\n\n<p>According to Margo, it would be beneficial if more colleagues took the training. \u2018<strong>The broader the support, the easier it is to act when needed.<\/strong> Then it\u2019s not something you carry alone, but something we all normalise together. That\u2019s how we truly work together to create a safer environment for everyone.\u2019<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>What\u2019s next?<\/strong><\/h2>\n\n\n\n<p>The group of trainers, including Lien Smets, will meet again soon to evaluate initial experiences and prepare the schedule for the next academic year. \u2018We want to expand access and make this training available to as many colleagues as possible,\u2019 she says. \u2018<strong>Because only when we <em>all<\/em> take responsibility, can we bring about real cultural change.\u2019<\/strong><\/p>\n\n\n\n<p><strong>The bystander training is part of UAntwerp\u2019s broader well-being and diversity policy.<\/strong> Other initiatives already available include training on psychological safety, inclusive communication and feedback, as well as the <strong><em>We care<\/em> platform,<\/strong> a code of conduct and support through confidential advisors.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>Why it\u2019s worth responding<\/strong><\/h2>\n\n\n\n<p>To colleagues who are unsure whether to act when they witness inappropriate behaviour, Lien Smets offers this advice: <strong>\u2018It\u2019s always better to do something than nothing. Every action \u2013 no matter how small \u2013 can make a difference. <\/strong>Only by taking steps together can we build a safe and caring workplace.\u2019<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u2018By giving this training, I\u2019ve become more alert and at the same time more compassionate towards myself. It may not always go perfectly, but it\u2019s a learning process. The first step?
